Leading with Clarity - Mastering Difficult Performance Conversations
Problem
Most managers struggle with performance reviews, often falling into the "compliment sandwich" trap or triggering defensiveness. This leads to a cycle of "learned helplessness" where Team Leads stop taking initiative and instead wait for top-down instructions.
Solution
I designed an interactive, scenario-based experience that moves beyond theoretical "soft skills." The module provides a tactical framework for navigating friction by replacing subjective labels with objective, data-driven dialogue.
Impact
This project demonstrates my ability to bridge the gap between Instructional Design and Organizational Performance. It isn't just about "training"; it's about providing a measurable toolkit for building a culture of radical clarity and professional growth.
Design Process
Rooted in Adult Learning Theory, I focused on the "Need to Know." I identified that adult professionals resist being told "what" to do; they need to understand the "why" behind the shift. By contrasting common failure points (The Dictator Move, The Over-Empathizer) with high-utility solutions, I created an immediate bridge to real-world application.
Using the Successive Approximation Model (SAM), I iteratively refined the content. Initial prototypes focused on simple definitions, but through multiple design loops, I evolved the final assessment into a complex branching scenario. This forces learners to analyze root causes rather than just recalling terms.
To maximize retention, I utilized Bloom’s Taxonomy to structure the learning journey:
Lower Level: Identifying the "Data Pivot" and "Isolate & Empower" techniques.
Higher Level: Evaluating nuanced employee deflections and choosing the correct diagnostic inquiry to drive ownership.
